Introduction

Duringthisgroupproject,ourgroupmembersaresolelyfocusedonhowtodealwithconflictinorganizationandgraduallyrecognizingthefullimportanceofthisquestion.Except,ofcourse,wealsopayattentiontothissumming-upwhichcanappliedtopracticalworkinthefuture.Accordingtothemainproblemsaboutthetemporalarrangementplan,thispaperemphasizemy“occupationalhistory”aboutthewaytohandleconflictsaswellashowIdevelopmyowncapacitytochooseanappropriateroleintheprocess.

Thisthesisisexactlybasedonaseriesoftheoriesofconflictprocessingapproach,inadditiontothis,Ihaveacombinationofmyownexperienceandmysensetoanalysemyoverallperformancewiththebrightsideandshortcomings.Soitisalmostinevitablethattheconflictandthelinkageingrouprequirestobeunderstoodwiththetheoryofpsychology.AndIwillmentionlateraboutthispart.

ThenIwilldividedremainingpartofessayintothreesection,whicharebeforeandafterthesuccessionwithrelationshipofthesamestrain.Thefirstpartistorecognizethatthereissomecontradictionbetweengroupmembersintheprocessofdrawingupatimescheduleinthestageofformingagroup.Afterthat,theissueabouthowtomitigatethistensionwiththebestmannerandnecessityforthismatterwillalsobediscussed.Finally,Iwillleavethesectionoftheconnectionbetweenourgroup’sconflictandtheperformanceintheprocessingoforganisationmanagementuntiltobetterunderstandtheconflictmanagementintheactualapplication.

Formingofgroupwithatimeconflict

Brucetucker'steamdevelopmentmodelcanbeviewedasthekeyfactorofidentifyingtheteambuildinganddevelopment.Butbeyondthat,thismodelhasthefunctionofexplainingthehistoricaldevelopmentofteamwork.Astuckersaid,theprogressofeachteamcanbedividedintofivestagesandrespectivelyareteamformatting,stormingandnorming,performingandadjourning.Accordingtotucker'smodel,itisnecessaryandinsurmountableforateamtopassbythefivestagesandtoofewstagesforthedevelopmentofteamcanbereplacedortransposed(TuckmanandJensen,1977).

2.1Teamforming

Tobehonest,itissoluckyformethatIcanworkingwithmyfirstdegreefriends.Attheverystart,ImadearrangementswiththemworkingtogetherandthingsareprogressingwellasIexpected.Atthispoint,astudentfromadifferentmajoraskedouradviceonwhetherornothecancomeandjoinus.Onhearingthenews,weneverthoughttwiceandhaveacceptedhisproposalimmediatelysincewetookintoaccountthatcrossmajorcommunicationmayhelpusprepareforthefollowingteamworkmoreeffectively(MorisonandJenkins,1997).Morefortunately,thisstudentisaMBAstudent(MasterOfBusinessAdministration)andhavetwoyearsofexperienceworkinginthefinancialindustry.ThroughIhavethisfantasythatIcanbechosenasaleaderandgetsomeexercisealsoincreaseincapacity,itisnotdifficulttounderstandthatthisstudentwitharichworkexperienceismorelikelytowintheapprovalofteammates.Afterall,Ihavetoadmitthatextensiveworkexperienceprovidedhekeeninsightandmobilityskills,whicharerequisitesforeveryleader(BettinandKennedy,1990).Basedonthis,Thereisnodoubtthatthisnewcomerischosenbealeaderbecauseeveryonehasseenthesparkofleadershipinhim.However,wecannotstartournewjobsforalongtimebyreasonofthatweunabletoreachaconsensusonmeetingplaceaswellastimeandwehaveproblems.Specially,oneofthebestplacestodiscusstogetherislibraryandeveryoneagreeonthatbecauseofthefantasticfacilitiesandthespaciousconferenceroom.Nevertheless,therearetwolibraries,theMainlibraryandDenierlibrary,sowehadtochoosebetweenthem.Atthistime,Ionlywanttodiscussing,selfishly,inthemainlibrarywhichisneartomyhouseandnoonewantstocompromiseonthisissue.Notonlythat,butduetousbelongingtodifferentmajor,wecannotcometoanagreementonexacttimeaswell.

Itisapitythatwestartingourworkaftertwoweekslaterandthefactisthatwearebehindtheothergroupsalot.Lookingbacknow,Iregretofferingnoconcessionsafteralongargument,leadingabadsituationthatthewholeteam'sprogresshasbeendelayed.

2.2Storming

Moreseriously,everyone'senthusiasmisquitehighatthebeginningandgettingtoourmeetingontime.However,anacademicmeetingwhichshouldbeseriousturnedintoa“teaparty”atfirstthreeweeks.Intimesof5weeks,wesuddenlyrealizethatwealmostdoingnothingandevennotchooseasuitabletopicyetandeveryoneisbegangettingintoapanic.Thenweareconsciousthatwehavenotgoinganywhereevenif100weekslaterinpresentcondition.Inaddition,ourgroupislurchingfromcrisistocrisisthattheleaderbroughtanewmemberwithoutauthorizationandconsultingus.Thuseverymemberotherthantheleader‘smindarenotonthejobandweareallfuriousabouthisbehaviour,toourminds,washugelydisrespectful.However,asthedaysprogressedourdiscomfortatstayingintheteamgrewuntilweaskourselvesthatwhetherornotweshouldfocusonsuchtriflesandabandonourscore.Ofcourse,theanswerisnoandwedecidetalkaboutthiswithleaderafterourworkfinished.

2.3Norming

Likethis,wehaveafirststepalongthepathandeverybodyhassecrets.Tobehonest,weneveroverthisissueofshadowduringthiswholeprocessbutthingswentrelativelywellinlaterdevelopmentstages.Afteragreatdealofthought,wedecidetoputanendtoscatteredstateofmindandtransformitintoastateoffocusandconcentration.Thengroupmemberswererandomlydividedintopairsbysegregationofdutiesandeachonebeingchargedwithspecifictask.Sureenough,wehandedovertheresultsrightawayandseemsthattherelationsbetweengroupmembershavebecomemoreharmoniousthanbeforeandIevenmissthosedaysthateverybodyworkingtogetheruntiloneortwointhemorning.Wehavetoadmitthattheleaderdothemajorityoftheworkandprovidetheguide,superviseandtrackduringourwholeworkprocessalthoughhedidnotknownmuchaboutcommunicationskillsandweallapprovedhisworkingattitudeandlevelofexpertise.Ifeltabitashamed,becauseIdomyownjobatordinarytimesandtimes,butbeinneedofthispatiencewithearnest.Atsametime,IamrathergladIwasnotelectedtobealeader.Comparedwiththehardestleader,theleader’sfriendalmostdidnothingbutgiveapileofuselessadvice.However,thistimewechosetokeepsilentandtrynotgetinourwayofmakingprogressbutweadmittedwewereunhappyaboutit.

2.4Performing

EverythingwasdoneinsuchahurryandIbelievethatifwegotintherhythmfromthefirstminuteofthisgroupworkwoulddobetterthannow.Moreover,alotofworkwasfinishedoffthatverynight-withpredictableresults.Duringreadingweek,IevenregardlessthewholegroupinterestandinsistongoingsightseeinginEdinburgh.IfeelguiltyaboutmyabsencesenseoftimeandIshouldbearapartofresponsibilityifourgroupmarkarenotideal.Besides,wedidnothavetheabilitythatmakeexcellenceinourownpropertybyappreciatingothers.Additionally,thecollectivevalueswereveryweakfromthebeginningtoend.Weworkveryhardoverthelastfiveweeks,orenduredthelastfiveweeksjustforourselvestogetahighscorefromourteacher.Wearesoimmaturethatcannotunderstandthefeeling,thatis,theinterestsofthecollectiveliebeforetheinterestsoftheindividual(Wendt,1994).

3.Thecausesoforganizationalconflictandcountermeasureanalysis

Allegedconflict,itisonemanifestationthatindividualteamsandorganizationsinordertoachieveexpectedtargetbypreventingorimposingrestrictionsontheotherside,itsrootcauseisthatthedifferentiationandmutualdependencebetweeneachother,sotherewillbeacontradictoryrelationshipamongthem(Jones,1990).Moreover,Pondy(1967)taketheleadinraisingthemodeofconflictprocess,whichhavefivestages,latentconflict,feltconflict,perceivedconflict,manifestconflictandconflictresult(Pondy,1967).

3.1Thefirststage

Wecantakethefirststageasthehotbedofbreedingconflictandtherootscandividedintothreeaspects,thatis,communication,structure(taskallocation)andpersonalfactors(characteristic).

Indeed,wehaveaproblemofcommunicationandthisisnotaboutthelengthofthediscussingtimebutthecommunicationmode.Formostofthesituation,wedonotwanthavetoomanyconflictswitheachother,mostofarguesoccurjustbecausebothsideswouldnotgivein(Danielson,1990).Somaybeweshouldtrytalkingwitheachothermoretenderlyandfromtheleader’sfriendissue,theconsequenceofinformationsharingproblemisfearful.Soitisimportantthattimelycommunicationwithotherteammatesandtrytoaskothersforadvice.

3.2Thesecondstage

Ifwehadsetbacksduringthephaseone,thenthepotentialenemymightbeturnedintorealityinphase2,especiallywhenwepourourself-perceptionandfeelingintothisbadcondition.Inthisexperienceofgroupworking,weallhavethefeelingofunfairanddisrespect,contributingthecontradictionbetweenustoupgradeanddeepenagain.

3.3Thethirdstage

Bynow,whetherweadmittheconflictornot,someargumentwascausedbyusalready,andthemostimportanttaskishowtosolvetheconflictwiththeeffectivenessway.Thomas(1992)proposedatwo-dimensionalmodelwhichbasedontheco
