AtDeloitte,eachemployee’slatticeisnailedtogetherduringtwice-a-yearevaluationsfocusednotjustoncareertargetsbutalsoonlargerlifegoals.Anemployeecanrequesttodomoreorlesstravelorclientservice,say,ortomovelaterallyintoanewrole—changesthatmayormaynotcomewithapaycut.Deloitte’sdatafrom2008suggestthatabout10%ofemployeeschooseto“dialup”or“dialdown”atanygiventime.Deloitte’sMassCareerCustomization(MCC)programbeganasawaytokeeptalentedwomenintheworkforce,butithasquicklybecomeclearthatwomenarenottheonlyonesseekingflexibility.Respondingtomillennialsdemandingbetterwork-lifebalance,youngparentsneedingtimetosharechild-caredutiesandboomerslookingtoeasegraduallytowardretirement,DeloitteisscheduledtorolloutMCCtoall42,000U.S.employeesbyMay2010.Deloitteexecutivesareintalkswithmorethan80companiesworkingonsimilarprograms.

DeloitteCEOBarrySalzbergadmitshe’sstillstrugglingtoconvert“nonbelievers,”butsaystheyaretheexceptions.Therecessionprovidesanincentiveforcompaniestodesignmorelattice-orientedcareers.Studiesshowtelecommuting,forinstance,canhelpbusinessescutrealestatecosts20%andpayroll10%.What’smore,creatingaflexibleworkforcetomeetstaffingneedsinachangingeconomyensuresthatacompanywillstillhavelegswhenthemarketrecovers.Redeployingsomeworkersfromonedivisiontoanother—orreducingtheirsalaries—isawholelotlessexpensivethanlayingeveryoneoffandstartingfromscratch.

Youngemployeeswhodialdownnowandlaterbecomemanagersmayreinforcetheideathatmovingsidewaysonthelatticedoesn’tmeangettingsidelined.“WhenIsawotherpeopledoingit,”saysKeehn,“IthoughtIcouldtry.”Asthecompellingfinancialincentivesforflexibilitygrowclearer,morefirmswillbeforcedtogiveemployeesthatchance.TurnsoutallKeehnhadtodowasask.
